- 은행의 내부마케팅이 종업원 성과에 미치는 영향 : 일-가정균형의 조절효과 -
국내 금융시장은 1997년 IMF 외환위기 이후 급격하게 개방되었고, 해외 금융기관의 국내 진출로 인해 금융기관 간 경쟁이 가속화되었다. 은행이 이러한 변화된 환경에서 지속 가능한 성장을 하기 위해서는 내부고객인 종업원이 조직몰입과 직무성과를 달성하게 하는 효과적인 내부마케팅 전략이 필요할 것으로 보았다. 이에 은행의 종업원에 대한 내부마케팅 요소로써 권한위임, 내부 커뮤니케이션, 보상시스템, 경영층 지원이 종업원 성과인 조직몰입과 직무성과에 어떠한 영향을 미치는지 살펴보았고, 또한, 내부마케팅과 종업원 성과 간 관계에서 일-가정균형의 조절효과를 실증적으로 분석하였다. 그 결과 보상시스템, 경영층 지원은 조직몰입에만, 권한위임, 내부 커뮤니케이션은 직무성과에만 유의한 영향을 미치는 것으로 나타났다. 특히 보상시스템은 직무성과에 부(-)의 영향을 미치는 것으로 나타나 직무성과를 높일 수 있도록 더욱 세밀하게 설계된 보상시스템의 개발이 필요함을 확인할 수 있었다. 그리고 종업원에 대한 내부마케팅과 종업원 성과 간 관계에서 일-가정균형의 조절효과는 경영층 지원과 조직몰입 간, 내부 커뮤니케이션과 직무성과 간, 보상시스템과 직무성과 간에 유의한 효과가 있는 것으로 나타났다. 이를 통해 일-가정균형을 이루기 위한 조직문화의 개선 등의 필요도 확인하였다.
The Effect of Internal Marketing to the Employee Performance in the Bank : Moderating Effect of Work-Family Balance
Therefore, we examined how the empowerment, internal communication, reward system, and support for management as internal marketing elements of the bank's employees affect the organizational commitment and job performance, which are employee performance. Also, we empirically analyzed the moderating effect of work-family balance on the relationship between internal marketing and employee performance. As a result, it was found that the reward system and management support only had a significant effect on organizational commitment, and empowerment and internal communication only had a significant effect on job performance. In particular, the reward system was found to have a negative(-) effect on job performance, and it was confirmed that it is necessary to develop a more precisely designed reward system to improve job performance. In addition, in the relationship between internal marketing for employees and employee performance, the moderating effect of work-family balance was found to have a significant effect between management support and organizational commitment, and between internal communication and job performance, between reward system and job performance. Through this, It was confirmed that it is also necessary to improve organizational culture for work-family balance.
